Problem 1: CV Screening Volume

The Bottleneck

A Kenyan HR professional posting a mid-level position on BrighterMonday, LinkedIn, or Fuzu can expect 200 to 500 applications within the first week. For popular roles (marketing associate, accountant, customer service lead), the number can exceed 1,000. Reading every CV thoroughly at 3 minutes each would take 50 hours for 1,000 applications. That is more than a full work week, and most HR professionals are handling multiple open positions simultaneously.

The result: many CVs get only a 15-second scan. Qualified candidates are missed because their CV did not have the right keyword in the right place. This is bad for the company and unfair to applicants.

The Tool Setup

AI-powered screening tools (built into platforms like LinkedIn Recruiter, Zoho Recruit, and BambooHR) can score CVs against job requirements. They match skills, experience keywords, educational qualifications, and years of experience to the job description.

Bias Risk: The Part You Cannot Skip

AI screening tools can discriminate. This is not a theoretical concern. Here is how it happens and what to do about it.

How Bias Enters AI Screening

AI tools trained on historical hiring data learn the patterns in that data. If your company historically hired graduates from certain universities, the AI may downgrade candidates from other schools. If past hires were predominantly male for a technical role, the AI may subtly penalize female applicants. If job descriptions use language that correlates with gender or age, the AI's screening reflects those biases.

In the Kenyan context, this has specific implications. Tribal or ethnic bias in hiring is a documented concern. If an AI tool learns name patterns associated with particular ethnic groups and those patterns correlate with historical hiring decisions, the tool can perpetuate discrimination without anyone intending it.

Practical Safeguards

Keep a human in the loop for rejections. AI can recommend candidates for further review. It should not autonomously reject anyone. A human should review the rejection list, at least by sampling, to catch systematic errors.

Test your prompts for bias. If you are using ChatGPT or Claude for screening, run the same CV through with different names to check whether the name affects the score. This simple test reveals bias you might not expect.

Legal Considerations in Kenya

Kenya's Employment Act prohibits discrimination in hiring based on race, sex, pregnancy, marital status, health status, disability, tribe, and other protected categories. While there is no specific AI regulation in Kenya yet, using an AI tool that discriminates on these grounds exposes your company to the same legal risk as discriminating manually. "The AI did it" is not a defence.

The Data Protection Act (2019) also applies. Applicant data processed by AI tools must be handled in compliance with data protection principles: lawful processing, purpose limitation, data minimization, and accuracy.

Making AI Work for Your HR Practice

Start with the area that consumes the most time and carries the least bias risk. Interview scheduling is the safest starting point. It is purely logistical, involves no subjective judgment, and the time savings are immediate.

For screening, move cautiously. Test the AI's recommendations against your own manual assessment for the first few hiring rounds. If the AI consistently surfaces candidates you would have shortlisted anyway (plus a few you might have missed), it is adding value. If it consistently misses good candidates or shows demographic patterns, adjust your criteria and process.
